Pengaruh Motivasi dan Pengembangan Karir terhadap Kinerja melalui Kepuasan Kerja Perawat

Abstract

Sektor kesehatan merupakan aspek fundamental dalam pembangunan nasional yang sangat bergantung pada kinerja tenaga kesehatan. Penelitian ini bertujuan untuk menganalisis pengaruh motivasi dan pengembangan karir terhadap kinerja perawat melalui kepuasan kerja di RSUD Syekh Yusuf Kabupaten Gowa. Metode penelitian yang digunakan adalah kuantitatif dengan pendekatan kausal. Populasi penelitian mencakup seluruh perawat aktif sebanyak 297 orang, dengan sampel representatif sebanyak 170 responden yang ditentukan menggunakan rumus Slovin dan teknik simple random sampling. Data dikumpulkan melalui kuesioner skala Likert dan dianalisis menggunakan metode Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa seluruh hipotesis diterima. Motivasi kerja dan pengembangan karir terbukti berpengaruh positif dan signifikan terhadap kepuasan kerja serta kinerja perawat secara langsung. Kepuasan kerja ditemukan memiliki pengaruh positif yang paling kuat terhadap kinerja (koefisien 0,420) dan berperan sebagai variabel mediasi (intervening) yang menjembatani pengaruh motivasi dan pengembangan karir terhadap kinerja tenaga perawat. Secara simultan, variabel-variabel tersebut mampu menjelaskan 47,8% variasi kinerja tenaga perawat di RSUD Syekh Yusuf. Simpulan penelitian ini menegaskan bahwa peningkatan kinerja perawat dapat dioptimalkan melalui penguatan motivasi kerja, penyediaan jenjang karir yang transparan, dan peningkatan kepuasan kerja perawat
